(which are ability to communicate and motivate those who he recruits and coaches) the main thing the Oline coach needs is an understanding of how the OLine works within the offense. Grimes hired Pugh/Mateos (both at BYU and Baylor) because he knew that he wouldn't have to spend a lot of time coaching the coach. They already knew what he wanted.
Obviously more experience will give a guy a greater depth of experience he can draw from when communicating with his players. But once you know a guy can be a coach (can take the hours, travel, etc - the actual "job" part of coaching) then it's more about his knowledge of the scheme and ability to communicate it.
There are a lot of guys out there who are great coaches. There's no magic formula that Pugh/Mateos had that is hard to find.
