How well documented is your pre-existing lack of satisfaction?
If it is well documented you can move much more quickly. If not, you would be better off to hire the replacement now and wait to get rid of the prior person until you have documented things.

Documentation to HR or third parties (heck even this CB post) is better than nothing. But if you haven’t documented things with the employee, you may still face some issues because they will not know your reasons or may claim that your move was really based on health issues.
