Your questions have merit if we are talking more about youth sports, but in the
D1 college world there is a significant difference generally as you move down through the levels of the team. For kids who may transfer we sometimes see greater success but most often just see them in a similar position.

Having coached many teams over many years, it is virtually impossible to allow every kid equal playing time, even in blowouts, because of the limited numbers of players playing at any one time, and the sheer numbers of kids on the roster. If you have 17 players on the BYU roster, and 8 of them are getting the majority of the minutes, you only have 20 minutes in the second half with 5 players for a total of 100 minutes. That means that if your starters get 50 of the total minutes of the second half, your other 12 players are dividing the final 50 minutes of the game among themselves, or 4 minutes per player. Pretty tough to satisfy everyone.
