The welcoming experience shouldn’t be a facade
With one company, the welcome was more than I was used to. My wife and I were taken to dinner by the big wigs. For the first few weeks, lunch was almost always catered. And then when the welcome ended, the reality hit hard and it ended up being a horrible environment to work in.
So first thing is to make the work environment one where everyone feels welcome every day. That doesn’t mean free food and schmoozing on a daily basis. It means that you should treat all the employees well and care about their experience with the company long after their date of hire.

Sometimes with my current company they seem to care more about retaining the inexperienced people and not caring about the ones who’ve been there and are carrying more of the weight.
